The purposes of the research were to study the level of job satisfaction of staff nurses, examine the relationships between working factors (experience and organizational size), participative leadership of head nurse, organizational support, and job satisfaction of staff nurses and to analyze predictors of job satisfaction of staff nurses in hospitals under the jurisdiction of the Department of Medical Services, Bangkok Metropolitan Administration. The subjects consisted of 446 staff nurses selected by Multi-Stage sampling. Participative leadership (House 1976). Organizational support (Eisenberger et al., 1986) and job satisfaction (Stamps and Piedmonte, 1986) were used as the study framework and developed questionnaires. All questionnaires were tested for content validity and reliability with Alpha of .91, 87 and .89, respectively. Statistical methods of mean, standard deviation, Chi-square, Pearson's product moment correlation coefficients and stepwise multiple regression were used to analyze the data. Major findings were as follows: 1. Job satisfaction of staff nurses was at the moderate level (X = 3.1) 2. Working experience and organizational size were not related tojob saisfaction of staff nurses. 3. Participative leadership of head nurse and organizational support were positively and significantly related to job satisfaction of staff nurses, at .05 level (r = .488 and .715, respectively). 4. Variables predicted job satisfaction of staff nurses at the .05 level were organizational support and participative leadership of head nurse. These predictors were accounted for 54.2 percents of variance (R2 = 542). The standardized equation was as follow : Z job satisfaction = .622 Z organizational support + .199 Z participative leadership of head nurse The results indicated that organizational support and participative leadership of head nurse were factors to increase job satisfaction of staff nurses.
