The purpose of this research was to study the factors contributing to retention of nursing department and the items which described those major factors, Regional Hospital and Medical Centers. The sample consisted of 951 professional nurses (240 nurse administrators and 711 staff nurses) from 25 Regional Hospital and Medical Centers all over the country, who had at least five years of experience which were selected by multistage sampling. Questionnaire was developed by the researcher and judged to be acceptable by the panel of experts. Cronbach’s alpha coefficient was 0.99. The preliminary scale consisted of 120 items anchored by a rating scale. To assess the structure of the factors contributing to retention of nursing department, factor analyzed all 120 items by means of principal component analysis with orthogonal rotation and varimax method. The research findings were as follows: There were 10 significant factors contributing to retention of nursing department that described by 117 items accounted for 72.03 percent which were: 1) Participative management described by 23 items accounted for 12.6 percent. 2) Transformational leadership described by 17 items accounted for 11.7 percent. 3) Autonomy in work described by 20 items accounted for 10.6 percent. 4) Appropriate compensation described by 10 items accounted for 10.2 percent. 5) Academic and research development described by 16 items accounted for 9.7 percent. 6) Continuing educational support described by 9 items accounted for 4.6 percent. 7) Good work environment described by 6 items accounted for 4.1 percent. 8) Balance of work and personal life described by 9 items accounted for 4.0 percent. 9) Flat organization structure described by 3 items accounted for 2.5 percent. 10) Opportunity for work advancement described by 4 items accounted for 2.0 percent.
