To develop and validate the causal relationship model of factors effecting job performance of medical service providers and to compare the path of latent variables among three sample groups. The first group was doctors, dentists and pharmacists. The second group was nurses and the third group was officers supporting the medical professional group. The total sample size was 960. The developed model was a LISREL model consisting of six latent variables and eighty observed variables. Descriptive statistics were analyzed through SPSS for windows versions 11.0. The causal models for performance were analyzed through LISREL 8.10 and diagnosed by the focus groups. The research results indicated that 1. There were five factors effecting performance : personal background, self directed learning, collaborative learning, institutional learning and organizational environment. 2. Three adjusted models from three sample groups were consistent with opinion from the questionnaires of each sample groups. The model accounted for 81%, 70% and 53% of the variance in performance on the first, the second and the third sample groups. And the causal model for performance of the second sample group was highest consistent with opinion from the questionnaires. The model provided by the Chi-square goodness of fit test = 120.52, P-value = 0.47, df = 120, GFI = 0.97, AGFI = 0.95 and RMR = 0.10 3. Self-directed learning was the factor that had highest positive effected to performance of three sample groups. This implied, if the self-directed learning behaviors of medical service providers reached the high level, the efficiency performance could exactly come out. 4. The result of the comparison between the causal models for performance of three sample groups and qualitative data from the focus group discussion ; 7persons in each groups, showed positive correlation.
